چکیده | ||
امروزه کم شدن تعهد و وفاداری کارکنان ازجمله چالش های سازمانها محسوب می شود.هدف از پژوهش حاضر بررسی تاثیر ادراک از فروتنی رهبر بر تعهد سازمانی کارکنان و نقش میانجی اعتمادعاطفی درک شده و تعدیلگر رقابت پذیری کارکنان در ادارات مالیات و دارائی استان مازندران بوده است. این پژوهش از لحاظ هدف، کاربردی،از نظر شیوه گردآوری اطلاعات، توصیفی از نوع همبستگی و ابزار جمع آوری داده ها پرسشنامه می باشد. جامعه آماری پژوهش،کارکنان ادارات مالیات و دارائی استان مازندران به تعداد 923 نفر بودند که از طریق فرمول کوکران تعداد 271 نفربه عنوان نمونه در نظر گرفته شدند. داده ها با استفاده از پرسشنامه های استاندارد فروتنی رهبر کارناوال وهمکاران (2019)،تعهد سازمانی پورتر و همکاران(1979)،اعتماد عاطفی درک شده یانگ و موسهلدر(2010)، رقابت پذیری پیروان رایکمن و همکاران (2011)و با روش نمونه گیری تصادفی ساده از میان کارکنان سازمان مذکور جمع آوری و مورد تحلیل قرار گرفت.نتایج تجزیه و تحلیل مدل رگرسیونی در نرم افزار پی ال اس نشان داد که فرضیات اول تا سوم تایید و فرضیه چهارم رد شده است و بدین ترتیب نتیجه حاصله نشان میدهد ادراک از فروتنی رهبر برتعهد سازمانی و اعتماد عاطفی درک شده کارکنان تاثیرگذار است.همچنین ادراک کارکنان از اعتماد عاطفی بر تعهد سازمانی آنان تاثیرگذار است اما رقابت پذیری پیروان تاثیر ادراک از فروتنی رهبر بر تعهد سازمانی کارکنان را تعدیل نمی کند.در پایان نیز پیشنهاداتی مبنی بر ایجاد فرهنگ کار تیمی، به اشتراک گذاشتن خواستهها و انتظاراتشان با کارمندان، ارائه مهارت های ارتباطی به کارکنان از طریق آموزش و ... ارائه گردید. | ||

The decline in employee commitment and loyalty is a significant challenge for organizations today. This study aimed to explore how a leader's humility impacts employee organizational commitment, with perceived emotional trust and employee competitiveness as potential mediators and moderators, respectively. The research, conducted in the tax and finance departments of Mazandaran province, is practical in nature, utilizing a descriptive correlational approach with questionnaires as the data collection method. The sample size consisted of 271 employees selected using Cochran's formula from a population of 923. Standard questionnaires were used to measure leader humility, organizational commitment, perceived emotional trust, and employee competitiveness. Results from regression analysis in PLS software confirmed the first three hypotheses but rejected the fourth. Findings indicate that leader humility influences organizational commitment and perceived emotional trust among employees. While perceived emotional trust impacts organizational commitment, employee competitiveness does not moderate the relationship between leader humility and organizational commitment. Recommendations include fostering a teamwork culture, sharing expectations with employees, and providing communication skills training to enhance organizational commitment. | ||
